Why Vitality Matters More Than Ever

Across Europe, organizations are facing a paradox: office attendance is rising again (with 61% of companies reporting 41–80% utilization), yet employee wellbeing is declining. Hybrid work is now the dominant model (44% of employees prefer it), but rigid return-to-office policies are triggering higher stress and even talent loss — with 53% of European employees saying they would actively seek another job if forced back full-time.

At the same time, the wellbeing crisis has become impossible to ignore:

  • 66% of European workers experience excessive workplace stress, now a top cause of sick leave.

  • Stress-related conditions account for an estimated €617 billion annually in economic costs across the EU.

  • Employees are increasingly dissatisfied with fundamentals like sleep, hydration, and ergonomics, all of which directly affect productivity and retention.

The message is clear: workplaces that want to thrive in 2025 must go beyond perks and focus on vitality at the core. That means building from the ground up,  starting with physical energy and hydration, and moving toward purpose and growth.

This is where the Vitality Pyramid of Needs comes in: Aquablu’s four-layer framework to guide facility managers, HR leaders, and executives in designing workspaces that truly support people.

Bringing the Blueprint to Life at Aquablu

At Aquablu, we’ve built a workplace where wellbeing and connection is equally important — from healthy meals and hydration hubs, to growth conversations and shared moments that make work feel meaningful. Whether it’s exercising together, trying something new, or simply pausing for a walking chat, we create space for our people to feel energized, supported, and inspired every day.

To make this Blueprint practical, we collaborated with our Workplace Experience Specialist, Monika, who ensures that our team’s daily office experience reflects the very principles of the Vitality Pyramid.

Throughout this article, you’ll find her practical tips and examples on how we apply each layer of the pyramid inside Aquablu.

The Vitality Pyramid Explained

Layer 1: Physical Vitality (Foundation)

The base of the pyramid is physical energy, the most overlooked, yet the most impactful.

  • Hydration: Even mild dehydration (1–2%) causes fatigue, irritability, and loss of focus. In fact, 71% of employees report brain fog when dehydrated, and properly hydrated employees show 14% higher productivity.

  • Nutrition: Poor diets are linked to 30% of long-term health issues; workplaces that provide healthier options see steadier energy and sharper focus.

  • Movement & Ergonomics: 82% of desk workers in Europe sit all day, with 60% suffering musculoskeletal problems. Ergonomic design and opportunities for movement (standing desks, walking meetings) can prevent burnout and boost creativity.

  • Sleep: 51% of European employees are dissatisfied with their sleep, with 30% reporting workplace mistakes due to fatigue. Sleep-supportive environments — like quiet rooms or flexible schedules — directly improve attention and mood.

Monika’s Tip 💡
We’ve traded in the typical office lunch of sandwiches and snacks for healthy, locally prepared meals made with fresh, farm-to-table ingredients. They keep us full and energized, meaning less afternoon snacking and more focus when it matters most. And with Aquablu systems replacing soft drinks, hydration is effortless and the coffee machine doesn’t see nearly as much action. My advice: Small, conscious choices—big impact on wellbeing and performance.

Layer 2: Mental Vitality

Once the basics are in place, mental wellbeing becomes the next priority. The stress epidemic makes this layer urgent: work-related stress now causes more deaths in Europe than physical workplace accidents.

Key drivers include:

Stress management: Chronic stress impairs creativity and cognition; meditation rooms or stress-reduction spaces can ease the load.

  • Workload balance: Over 50% of EU sick leave is stress-related, and excessive workload is a top predictor of burnout.

  • Resilience: 55% of workers struggle to cope at work; resilience training significantly boosts wellbeing and retention.

  • Psychological safety: Only ~30% of EU companies have structured stress management policies. Yet teams with psychological safety report higher innovation, openness, and collaboration.

Monika’s Tip:💡
Our team works hard, and we want them to rest just as well — that’s why we’ve teamed up with Urban Sports Club so everyone can book the gym, yoga or relaxation classes they like, whenever it suits them, and all on us. It’s been amazing hearing teammates share how they’ve tried a new sport for the first time or organized a group workout together. Moving (and even better together) is one of the best ways to shake off stress.

Layer 3: Social Vitality

Humans are social creatures, and workplaces that neglect connection risk disengagement, loneliness, and high turnover. In Europe, 58% of adults report experiencing loneliness. This isn’t just a personal issue: belonging has been shown to boost performance by 56% and reduce turnover risk.

Other key findings:

  • Teamwork & collaboration: Strong team bonds can cut sick days by up to 75%.

  • Culture & recognition: Work friendships increase commitment by 75% and retention by 25%.

  • Community support: Peer support reduces stress and builds resilience.

For facility and office managers, social vitality is not just about culture programs, but also designing spaces that spark connection: communal areas, informal gathering zones, and recognition touchpoints (like “achievement walls”).

Monika’s Tip:
We’re lucky to have our office in Amsterdam, right by the water — the perfect setting for walking chats that help us connect and spark new ideas. To keep our culture vibrant, we also host our famous Aquablu afternoons, where the team comes together for fun activities. Whether it’s a mocktail workshop, a pub quiz, or something new, it’s all about enjoying time together beyond the work.

Layer 4: Purpose & Growth

At the top of the pyramid lies purpose and growth; the ultimate drivers of long-term engagement. Yet across Europe, a gap persists: 70% of employees seek purpose at work, but only 15% say they find it.

When employees feel their work is meaningful, the impact is dramatic:

  • Performance improves by 33%, commitment by 75%, and retention by 49%.

  • Career development opportunities boost motivation and reduce turnover.

  • Recognition is so powerful that 9 in 10 employees would accept lower pay for more meaningful work.

  • Over 90% say skill growth opportunities increase their engagement.

The takeaway: purpose and growth cannot be “optional extras.” They are the pinnacle of vitality, building loyalty and energy that sustains organizations.

Monika’s Tip:
At Aquablu, the real beauty is in the mix of projects and the many ways we get to learn from them. Each person brings their own strengths, and at the same time we’re always ready to step in for one another when it’s needed. We take time for open growth conversations, not just to talk about work, but to check in, listen, and support each teammate in finding the path that feels right for them.

How to Use the Vitality Blueprint

The Vitality Pyramid of Needs provides a roadmap for facility managers and HR leaders:

  1. Start with the foundation. Audit your office’s physical vitality: hydration, nutrition, ergonomics, and sleep. Quick wins here reduce fatigue, headaches, and disengagement almost immediately.

  2. Address mental vitality. Create stress-reducing environments, support resilience training, and ensure workloads are sustainable.

  3. Design for connection. Invest in social spaces, rituals, and recognition programs that foster belonging and teamwork.

  4. Make purpose visible. Connect employees’ daily work — and habits — to a larger mission. Provide learning opportunities and celebrate growth.
